Case study · Medical transcription

From an average team to the best across locations

Direct-to-client delivery · management award

Focus: Team capability · coaching · quality standards

The situation

The team was average — not weak, not struggling, just unremarkable. In medical transcription, average means someone else checks your work before a client ever sees it, because a mistake is not a typo; it can appear in a patient's record.

Direct-to-client delivery was reserved for the few teams the organisation trusted completely. This team was not one of them, and nobody had seriously invested in changing that.

What we did

  • 01Treated it as a capability problem, not a motivation problem — the people were willing; what they lacked was consistent guidance and a clear standard to grow toward.
  • 02Worked alongside the team with constant feedback — individual errors addressed privately, patterns addressed with the group, and progress made visible so people could see themselves improving.
  • 03Stayed steady through the slow middle period, where improvement is happening but not yet visible in the numbers — the point where most development efforts are abandoned.
  • 04Built confidence gradually: first the team trusted their own work, then their supervisors did, then the organisation did.

The outcome

  • The team went from average to the best-performing team across locations.
  • They received an award from the management recognising the transformation.
  • They began sending transcription directly to clients — the gold standard in medical transcription — and their salaries rose with the responsibility.
  • They became a strong pillar of the company rather than a team that needed watching.

What this shows

Most teams are not underperforming — they are under-invested. Given consistent guidance, honest feedback and time, average people regularly become the people a business leans on.

This case study is based on Deepak Warrier’s professional experience. Client names and identifying details are withheld or anonymised to protect confidentiality. The outcome reflects that engagement’s particular circumstances and does not guarantee a similar result elsewhere.
